Low Conscientiousness With Low Agreeableness

The Defaults Research TeamEdited by Ruslan ShaymardanovPublished 6 min read

Low Conscientiousness with low Agreeableness produces someone who neither follows procedure nor smooths over the fact, which is poorly tolerated inside organisations and often works well outside them. The mismatch is with the environment rather than with work itself.

The five domains measured by the IPIP-NEO-120 (Johnson, 2014). Sources.

Most trait combinations have a workplace they suit. This one has a workplace it does not, and the distinction matters because the profile is usually described as a problem rather than as a fit question.

What each trait contributes

Low conscientiousness means flexible, spontaneous and reluctant to be systematised. On the IPIP-NEO-120 that domain is measured through six facets: Self-Efficacy, Orderliness, Dutifulness, Achievement-Striving, Self-Discipline, Cautiousness.

Low agreeableness means sceptical, blunt and comfortable with friction. Its six facets are Trust, Morality, Altruism, Cooperation, Modesty, Sympathy.

Those are the parts. The combination is not their sum.

What the pair actually produces

Low Conscientiousness means procedure is not followed reliably; low Agreeableness means the deviation is not apologised for or socially repaired. Either alone is survivable in an organisation. Low Conscientiousness with high Agreeableness generates enough goodwill to be carried; low Conscientiousness with high Extraversion buys time with charm. This pairing has no such buffer, so the gap between expected and actual behaviour is both real and unpadded, and it is noticed early.

What it gets mistaken for

It gets read as an attitude problem, which assumes a deliberateness that is usually absent. The more accurate description is low investment in two things most workplaces treat as non-negotiable — process adherence and social maintenance — with no particular hostility behind either. That is a values mismatch rather than defiance, though it is experienced as defiance by anyone managing it.

Whether this is you

Trait writing is easy to agree with and hard to check, which is how horoscopes work. Three markers that are specific enough to be wrong:

  • You have left more than one job where the stated reason was fit rather than the work itself.
  • Process for its own sake strikes you as theatre, and you have said so out loud.
  • You have not apologised for missing something you considered pointless.

If none of those land, the combination probably is not yours regardless of what two numbers say.

Where it shows up at work

Long-tenure roles inside hierarchical organisations are the worst available fit, and the evidence accumulates as a pattern of short stints that each looked like bad luck. Independent, output-judged work — contracting, trades, commission, anything measured on the result rather than the method — removes most of the friction without requiring the person to change.

Outside work

Straightforward, unsentimental, and low on the maintenance behaviours that hold relationships together by default — remembering occasions, smoothing over friction, doing the small unrequested things. Relationships with this profile tend to work well where both people are independent and badly where one expects reciprocal effort to be noticed and matched without being asked for.

How much to trust the reading

One caveat worth carrying into everything below. A domain score on this instrument has an internal consistency of roughly .86 to .921, which sounds precise and is not the same as exact. At that reliability, a score sitting at the 50th percentile carries a 95% interval running from about the 27th to the 73rd — so two people who genuinely differ by ten or fifteen percentile points are, for practical purposes, the same person on that trait. Treat a combination as informative when both scores are clearly toward one end, and as noise when either is near the middle.

If either of your two scores here sits between roughly the 40th and 60th percentiles, this page is describing someone else. The combination only means something when both scores are clearly toward one end. You can check which of your own facets are driving a domain score in the full item list, and see the norms we score against.

What to do with it

The realistic move is selection rather than correction. Conscientiousness rises somewhat with age2 and can be nudged with sustained specific practice, but not far enough to make an ill-fitting environment fit. Choosing work judged on output is a larger lever than any amount of self-improvement, and it is available immediately.
